This article examined the formation process of both department culture and leadership for the growth of university department and suggested some implications of adult education for the growth factors, as shown in the case of Department of Lifelong Education at Soongsil University. The study focused on the progression of one’s entire degree program, relationship between professors and students, and leadership team of the department. Data collections were exhibited through ethnographic depth interviews of graduate students, graduates, and visiting instructors. In so doing, the leadership team of professors prominently stood out as one of the growth factors. While they shared the leadership function and performed collaboratively as one, they influenced adult learners to move to accomplish their goals. The second finding of the growth factor was based on we‐ism and the interpersonal ties between peer groups. The cooperation of peer groups produced multiplied outcomes. Academic achievement was not a sole product of one group or team. It needed to be fulfilled within a proper organizational culture and suitable leadership in order to imply some perspectives for the growth of adult education in Korea at the levels of both individual and institution.

본 연구의 목적은 대학 내 학과 성장을 위한 학과 차원의 문화와 리더십 형성 과정이 어떠한 성인 교육적 함의를 시사하는 가에 대하여 사례 연구를 하는 것이었다. 이를 위하여 숭실대학교 평생교육학과 설립에서 현재의 성장에 이르기까지의 모습을 학생들이 학교에 입학하여 과정을 마치고 학위를 취득하는 순서로 살펴보았다. 자료 분석 연구와 질적 연구 방법 통하여 나타난 연구 결과로는 다음과 같다. 우선, 학과 성장의 주요 요인이 되었던 교수진의 리더십은 학과문화 형성 및 학과 성장에 영향을 주었고, 이들은 다시 상호작용하는 순환과정을 거쳐 지속적인 학과 성장에 기여하였다. 특히 교수진이 보여준 비전을 제시하고 목표의식을 갖게 한 변혁적 리더십과 팀을 이룬 리더십은 궁극적으로 교수진의 온정적 합리주의 리더십으로 표출되었다. 또한 학과의 비전과 함께 제시된 ‘same boat’ 정신과 동기의식 그리고 한국 최초의 평생교육학과라는 데서 비롯된 성인교육학의 프론티어 정신은 학과문화를 형성하는 근간이 되었다. 이러한 온정적 합리주의 리더십과 same‐boat 정신에 입각한 학과문화는 지난 10년간 지속적으로 학과의 양적·질적 성장은 물론이고 한국 성인교육의 발전에도 크게 기여하였음을 알 수 있었다.
