교육훈련 참가자 특성, 조직지원 특성 및 교육훈련 성과 간의 관계

본 논문은 교육훈련 참가자 특성과 조직지원특성이 교육훈련 성과에 미치는 영향에 관한 연구로서 교육훈련 참가자의 태도와 조직지원에 따른 교육훈련 성과인 직무 만족과 직무 몰입에 대해 실증 분석하여 객관적인 자료의 도출을 목적으로 연구되었다. 본 연구결과는 교육훈련 참가자 특성이 직무 만족과 직무 몰입에 영향을 미치는 것으로 나타나 구성원 개개인의 자기유능감과 학습성취동기가 높을수록 교육성과가 높다는 것을 알 수 있으며, 조직지원 특성이 교육훈련 참가자 특성과 교육훈련 성과에 영향을 미칠 것이라는 조절효과에 대해서는 부분적으로 채택되었으며, 회사의 교육훈련 성과는 조직 지원특성에 의해 부분적으로 조절된다는 것을 의미한다. 결론적으로 교육훈련에 대한 투자는 기업과 조직구성원에게 성과가 높다는 것을 인식하여 교육개발과 교육훈련에 관심을 기울여야 한다. 또한 한정된 표본으로 조사결과에 대한 신뢰성을 부여하기에는 미흡하여 조직지원특성을 다른 조직 환경에 관한 제요소들의 관계를 파악하는 연구가 필요하다.
This thesis concerns about how the characteristics of trainee and organizational supporting unit affect the training performance, its purpose is to reveal the objective data by analyzing job satisfaction and job involvement which are the end result of trainee's attitude and organizational support unit. The result of this research shows that the trainee's characteristics appears to have an influence on the job satisfaction and job involvement, and that the degree of training achievement gets higher as the degree of the motivation of learning and achievement and the self-efficacy. Therefore, the characteristics of organizational support unit has effect on the control effect that influences the trainee's characteristics and training performance. To conclude, with the re-assessment that the investment into the training gives the better achievement to the enterprises and the members of the organization, the efforts should be focused on the training development. Moreover, due to difficulty in providing sufficient credibility to the research result with the limited data, it is impeccable to conduct a study to figure out the relationship between the trainee's characteristics unit and the factors of other organizational environments.

It is also important that security guard leader make activity to a profession of private security by a professional training. An object of this study present satisfaction of training and make clear a developing plan positively through a survey about basic training of security guard leader. A method of this study, This paper used theoretical study, literature study and analyzed data of survey. This study will lead a important of private security of korea suggested a developing plan about training of the security guard leader by a following study.

The first, Improvement of education training condition Education training is influenced by facilities, environment around. according to questionnaire, it is very poor, we should set up a training institute as soon as possible. The second, Improvement of education training contents In working as special guard, they do not feel the need of curriculums like bayonet fencing, criminal law, and so on. accordingly we should adjust the contents of educaton training. The third, Improvement of education training course People were satisfied with the contents of lectures and educator more than half to some degree, but there was a question of time, communication, contents. we should try to remedy things like this. The fourth, Adjustment of education training time The 60% people of all were not satisfied with the time of education training about new duty. we need to intensify and oversee a duty training and the restructure of training time. The fifth, Fairness of valuation reward and punishment in education training The 80% people of all had the bad feeling against reward and punishment, so we tried to let fairness of valuation, reward and punishment completed by educational institution. The sixth, Establishment of the institution for special guard special guard have to be raised by special institution, but lacking of educational program, educational facility, educational Environment, university took the place of government as institution in raising special guard, education still leave much to be desired. so to develop the industry of a civil security, government or a guard association will set up the school of training, education, system about civil security as a whole. The seventh, Improvement of education training form People have to be taught for 80 hours in education training. according to questionnaire, over 75%people wanted to lodge at education accommodation, so in doing education training, we need to improve a system and form. The eighth, Operation of education training suitable for a characteristic in jobs In the education of 80 hours, common courses will need to be carried out together, depending on class, the object of national facility, inspection and practice will need to be done. maybe this can be the improvement of growing up education training. In the result of the study, we need to build up the satisfaction of education training through a lot of opinion like program, system, circumstances. Keep in mind that the paper was a few of problems because of the limit of the survey of 132 peoples, accordingly we try to collect a survey related with this around country. especially this will need to be asked for harmony between the law and the background of system. in the future, to develop the special guard service, increase the demand of this service, have to raised the expert and the special guard service has to enlarge.

A differentiated training considered the individual traits of a security guard in order to achieve the self-realization as well as to fulfill the spiritual needs of a security guard is needed. To promote the development of security industry in the new millennium, new types of training methods should be introduced, and a planned elaborate training in consideration of the traits of individual security guards is needed. On the other hand, to cultivate occupational consciousness, and to increase training products, a specific kind of training based on the survey of demand should be carried out. In this study, I made an actual analysis current training contents derived from the questionnaires and interviews among the security guards who were employed at the security industry. From these analyses, I am going to suggest the following measures; 1) The improvement of circumstances in training should be preceded. 2) Training related to practical business in consideration of individual traits should be emphasized. 3) Producing excellent professionals and developing specific textbooks are needed. 4) To establish professional education institutes is urgently needed. 5) Systematic training methods sponsored by government authorities and security society should be established. 6) The deep concern of security industry employers about the importance of training is needed.

With regard to problems related to qualification of Private Security, this study is qualitatively to develop education & training program from the viewpoint of education for the purpose of checking professionalism of Security guard. Offering the solutions for improvement by analyzing problems of articles related to training for Private Security guard prescribed in existing 'Law of Guarding', I made studies of development of practical affairs-centered education & training program for Private Security guard on the basis of Private Security guard' duties. Education & training program for Private Security guard must be made up of practical affairs-centered one related to concrete duties. Also because it needs to be made on the basis of a model planned for the program with combined method, this study gave example of model and contests of education & training program based on duties of Facilities Security. Main duties of cPrivate Security guard can be divided into four duties; duties on their own posts, patrolling, control of going in and out, dealing with accidents and so on. Private Security guard are given main duties by each post, and after adjusting conditions according to personnel organization, they perform their own duties. As education & training program based on Private Security guard' duties, common education & training program for the new-appointed, practical affairs-centered education & training program, education & training program for superintendents, service education & training program and so on are provided.

이 연구는 경찰공무원의 교육훈련교육훈련 전이, 직무성과의 관계를 규명 하는데 있다. 이 연구는 2013년 경찰교육교육과정 중 경비관련 직무 5개 과 정에 입교한 전국 경찰관을 모집단으로 선정하여 유의표집을 사용하여 총 300 명의 표본을 추출하였다. 극단치를 제외한 최종 분석에 사용된 사례수는 268명 이다. 이 연구의 자료처리 방법은 SPSSWIN 18.0을 사용하여 요인분석, 신뢰 도분석, 다중회귀분석, 경로분석 등을 사용하여 결과를 도출하였다. 위의 자료 처리 방법으로 도출한 결과는 다음과 같다. 첫째, 경찰관의 교육훈련교육훈련 전이에 정적인 영향을 미친다. 교육훈 련 중 교수능력과 교육참여 동기가 높을수록 직무활용도와 문제해결성, 계획수 립이 높으며, 업무관련성있는 교육훈련이 높을수록 활용도와 업무계획수립 또 한 높다. 둘째, 경찰관의 교육훈련이 직무성과에 정적인 영향을 미친다. 즉 교 육훈련교육과정의 쳬계성, 업무관련성, 교육참여 동기의 자발성이 높을수 록 직무성과 향상 또한 높다. 셋째, 경찰관의 교육훈련전이가 직무성과에 정적 인 영향을 미친다. 교육훈련 후 현장에 문제해결성과 의사결정, 교육내용의 활 용도가 높을수록 직무성과가 높아진다. 넷째, 경찰관의 교육훈련교육훈련전 이는 직무성과에 직․간접적인 영향을 미친다. 교육훈련의 내실성과 교육훈련 내 용의 직무에 활용하는 정도 등이 직무성과를 매개하는 중요한 변수이다.
The purpose of this study is to investigate the relationship between educational training and metastasis in educational training to the duty functioning of police officers. The parent population of this study is domestic police officers whom entered 5 courses of bodyguard-related job functions of the 2013 Police Training Institute educational curriculum; 300 specimen were extracted using the purposive sampling method. The number of specimen used for the final analysis was 268, excluding extreme values. Factorial analysis, reliability analysis, multiple regression analysis, path analysis using SPSSWIN20.0 was used to process the data and draw a conclusion. The conclusion drawn from this data processing method is as the following. First, the educational training of police officers affects the educational training metastasis. The ability of the professor and motive in participation in education during educational training was proportional to high job functioning, problem solving abilities, and plan establishment, and educational training related to duties was proportionate to utilization and duty plan establishment. Second, the educational training of police officers affects the duty result of police officers. Thus, high systemization of the educational curriculum, high relation to duties, and high self-motivation in education participation was proportionate to enhanced duty results. Third, the metastasis of educational training affects the duty result of police officers. Problem solving abilities, decision making abilities, abilities to utilize educational training was proportionate to duty results. Fourth, educational training and the metastasis of education training affects duty results of police officers in direct/indirect aspects. The internal stability of educational training and utilization of educational training to duties were important factors in deciding duty results.

장애인의 직업교육훈련을 위한 대학 평생교육원 조직 및 교육과정체계 구축방안

본 연구는 장애인의 직업교육훈련을 위한 대학 평생교육원 조직 및 교육과정체계의 구축방안을 모색하는 데 목적을 두었다. 장애인 직업교육훈련을 위한 대학 평생교육원 조직체계의 구축방안을 모색한 결과는 다양한 참여 조직을 활용하는 것으로부터 시작되었다. 먼저, 대학 평생교육원이 장애인 직업교육훈련의 이론 및 실제에 대한 전문성을 갖춘 동일 대학 내 학과 조직인 특수교육과를 총괄․기획부서로 활용하는 절차가 반영되었다. 그리고 대학 평생교육원에서 장애인 직업교육훈련을 위해 선정한 직무의 전공을 중심으로 특수교육과 이외에 다른 학과 조직을 선정하는 절차가 제시되었으며, 이외에 산학협력단, 산업체, 유관기관(예: 전공과, 평생교육센터 등)과의 통합적 협업 절차 역시 반영되었다. 다음으로, 장애인의 직업교육훈련을 위한 대학 평생교육교육과정체계의 구축방안을 모색한 결과는 (1) 장애 맞춤형 NCS의 내용 및 구성체계를 통해 대학 평생교육원 내 장애인 직업교육훈련 강좌의 교육과정에 적용할 교과목 및 프로그램 단위의 교육과정체계가 제시되었고, (2) 장애 맞춤형 NCS에 의해 구성된 교과목 및 프로그램을 직무역량과 공통역량으로 종합 분석하는 학과별 역량기반 교육과정체계, (3) 장애인이 대학 평생교육원 내 직업교육훈련 강좌의 교육과정에 대해 갖는 다양한 요구(예: 취업전환, 취업 후 경력개발 등)를 장기간 수시로 충족하는 데 의미를 둔 학년제 기반의 교육과정체계가 포함되었다.
The purpose of this study is to find out how to establish the organization and curriculum system on the university’s lifelong education center for vocational education and training of the disabled. Searching for the establishment plan of the university’s lifelong education center for vocational education and training of the disabled have started through participation of various organizations. First, the process of utilizing the special education department, which is an undergraduate department of the same university with the expertise of theory and practice of vocational education and training of the disabled, as a general planning department was reflected. In addition, a procedure for selecting departments other than the special education curriculum centered around the major of the selected jobs for the disabled at the university's lifelong education center has been proposed, and the process of integrated collaboration with the university-industry cooperation center, industry and related institutions (example: major, lifelong education center, etc.) have also been reflected. Next, as a result of searching for plans for the establishment on the curriculum system of university’s lifelong education center for the vocational education and training of the disabled (1) the curriculum system of curriculum and program unit to be applied to curriculum of vocational education and training course for the disabled in university’s lifelong education center was presented through the contents and composition system of NCS for the disabled, (2) a competency-based curriculum system that comprehensively analyzes curriculums and programs structured by NCS for the disabled by job competence and common competence; and (3) the grade-based curriculum system that meets the diverse needs(example: job transition, career development after employment, etc.) of the disabled for vocational education and training courses in the university’s lifelong education center from time to time for a long-term were included.
