연구목적: 본 연구는 조직시민행동(OCB) 성향이 높은 금융기관 종사자들이 높은 노조참여율을 보이는 이유 를 밝히고자 하였다. 기대이론과 노조의 도구적 효용성 개념에 근거하여, 금융노동자가 개인적 목표 달성을 위한 전략적 자원으로 노조를 활용하는지 분석하였다. 연구방법: 선행연구에 기반하여 8개의 연구가설과 구 조모형을 설정하였다. 서울지역 금융노조원 200명을 대상으로 설문조사를 하여 179부의 유효응답을 얻었다. 신뢰도와 타당도 검증, 구조방정식 모형(SEM), 부트스트래핑을 통해 매개효과를 분석하였다. 연구결과: 조 직시민행동은 노조참여에 직접적인 영향을 미치지 않았으나, 노조효용성 인식(노조만족도, 친노조태도, 도 구성 인식)과 노조몰입을 경유하는 간접효과는 유의하였다. 특히, 노조몰입은 조직시민행동과 노조참여 사이에서 완전매개 역할을 하였고, 노조효용성 변수는 부분매개로 작용하였다. 이는 금융노동자가 노조를 개인적 이익을 실현하기 위한 도구로 인식 할 때 노조참여가 강화된다는 점을 증명한 것이다. 결론: 금융산업에서는 조직몰입과 노조몰입이 상호 대립적인 관계가 아니라, 서로 다른 기능을 수 행하는 두 제도에 대한 이중충성이 자연스럽게 형성된다. 금융노조는 조합원의 도구적 기대에 부응하는 실질적 기능을 강화해야 하며, 사용자는 예 측 가능하고 공정한 성과관리 체계를 구축할 필요가 있다.

Purpose: This study examines why financial-sector employees—who display high organizational citizenship behavior (OCB)—also demonstrate one of the highest levels of union participation among Korean industrial unions. Building on expectancy theory and the concept of instrumental unionism, the study analyzes whether employees participate in unions because unions function as a strategic resource for achieving personal goals. Method: Based on prior theoretical discussions, eight hypotheses and a structural model were developed. Survey data were collected from 179 financial union members in the Seoul metropolitan area. Reliability, validity, and mediation analyses were conducted using SPSS and AMOS, including SEM and bootstrapping. Result: OCB did not significantly affect union participation directly; however, indirect effects through union utility perceptions (union satisfaction, pro-union attitude, instrumentality) and union commitment were significant. Union commitment fully mediated the OCB–union participation relationship, while union utility variables partially mediated it. These results indicate that financial employees participate in unions not despite their strong organizational loyalty, but because unions offer instrumental value for securing wages, promotions, and employment stability. Conclusion: The study reveals that dual commitment—simultaneously high commitment to both the organization and the union—is a natural outcome within the financial sector. Union participation is driven by instrumental expectations rather than ideological identification. The findings provide theoretical and practical implications for labor–management relations, emphasizing the need for unions to strengthen their instrumental functions and for employers to design fair performance-based HR systems.

In recent decades ‘Minority problem’ has become a political issue, and ‘minority rights’, ‘minority identity’ and ‘minority movement’ have been highlighted in social theory. Minority problems arise when a few are oppressed by the majority. This is to solve the problem of suppressing women, foreigners, and homosexuals, who are a minority by men, their own nationals, and heterosexuals. In recent years, however, the collective nature of capitalism has raised many questions, not just minority oppressed by the majority. Although it is not repressed by the minority, the gap between those who have it and those who do not is increasing. The wealth gaps are beyond the negative gaps, manifesting the gaps in lifestyle, gaps in life, gaps in education, and gaps in freedom. In today’s society, the issue of ‘majority’ should become a political issue again. It became similar to the era when utilitarianism emerged. Utilitarianism has emerged as a progressive theory in the era when historically a small number of privileged parties enjoyed privileges over multiple sacrifices. In this paper, I try to consider ‘communitarianism’ first. My mind is bleak, because I critically examines the ‘best theory in the world’. ‘Communitarianism’ can not be used in modern society, although the theory itself is excellent. However, I believe that it is necessary to change the way of realizing the ‘value of community’ and ‘citizen’. On the other hand, ‘Liberalism’, a popular trend in modern thought, is at stake. It would be possible to work to bring the ideal of communitarianism, which is difficult to realize today, to a feasible level of ‘utilitarianism’. I think it is easier to agree on utility than to agree on ‘community values’. It is not difficult to prioritize community values ??in ‘community’, but in ‘profit society’ it is better to give priority to ‘utility’ than ‘community value’. Utilitarianism and communitarianrism are similar in that they consider the whole rather than the individual, albeit a very different theory. Looking at the books by John Stuart Mill (‘Utilitarianism’, ‘On Liberty’, ‘The Subjection of Women’), I think we can complement the problem of liberalism today.
