This study aimed to investigate the factors affecting organizational socialization among nursing students' and to analyze the correlations between their image of nurses, communication competence, and professional identity, thereby providing basic data to support successful organizational socialization in a rapidly changing healthcare environment. Data were collected from 180 third- and fourth-year nursing students enrolled at two universities located in G City and J Province from November 3 to 10, 2025. Descriptive statistics, t-test, one-way ANOVA, Pearson's correlation coefficient, and hierarchical multiple regression were performed using SPSS 23.0 version program. The results showed that, first, organizational socialization was significantly and positively correlated with the image of nurses(r=.630, p<.001), communication competence(r=.631, p<.001), and professional identity(r=.716, p<.001). Second, the factors influencing organizational socialization were professional identity, image of nurses, communication competence, and interpersonal relationship satisfaction(satisfied), explaining 64.9% of the variance(F=83.757, p<.001). Enhance nursing students' organizational socialization requires a systematic career exploration roadmap for professional identity. Additionally, the integrated provision of professional vale education, interdisciplinary communication training, and field-based support programs focusing on interpersonal satisfaction is essential for successful organization integration.

본 연구는 급변하는 보건의료 환경에서 간호대학생의 성공적인 조직사회화에 필요한 기초자료를 제공할 목적으로 간호대학생의 간호사이미지, 의사소통능력, 직업정체성, 조직사회화와의 관계를 확인하고, 조직사회화에 영향을 미치는 요인을 규명하고자 수행되었다. 자료수집은 G시와 J도에 소재한 2개 대학의 3,4학년 간호대학생을 대상으로 2025년 11월 3일부터 11월 10일까지 180명을 대상으로 하였다. SPSS 23.0 프로그램을 이용하여 기술통계, t-test, one-way ANOVA, Pearson's correlation coefficient, Hierarchical multiple regression을 시행하였다. 연구 결과, 첫째, 조직사회화는 간호사이미지(r=.630, p<.001), 의사소통능력(r=.631, p<.001), 직업정체성(r=.716, p<.001)이 양적 상관관계를 나타내었다. 둘째, 조직사회화에 영향을 미치는 요인은 직업정체성, 간호사이미지, 의사소통능력, 대인관계 만족도(만족)의 순이었고, 설명력은 64.9%로 나타났다(F=83.757, p<.001). 간호대학생의 조직사회화를 향상시키기 위해서는 직업정체성 확립을 위한 단계별 진로 탐색 로드맵의 구축과 함께 긍정적인 간호사 이미지 형성을 위한 전문직 가치 내면화 교육, 실무 적응력을 높이는 다학제간 의사소통 훈련, 대인관계 만족도를 통한 현장 적응 지원 프로그램의 통합적 운영이 필요하겠다.
