사회복지사사의 언어폭력피해 경험과 이직의도의 관계에서 사회적 지원의 조절효과 연구
A Study on the Moderating Effect of Social Support on the Relationship between Social Workers’ Verbal Violence Experiences and Their Intention to Change Jobs
This study aimed to examine the impact of verbal abuse experiences among social workers on turnover intentions and to analyze the moderating effect of social support on this relationship. To this end, an online survey was conducted in August 2025 with 368 social workers working at elderly care facilities in Busan. Regression and moderating analyses were conducted using SPSS 25.0 and PROCESS macro Model 1. The results showed that verbal abuse experiences significantly increased turnover intentions. Among the social supports, peer support significantly moderated the relationship between verbal abuse and turnover intentions. In contrast, supervisor support only had a main effect on lowering turnover intentions, with no moderating effect. Furthermore, non-regular social workers had significantly higher turnover intentions than regular workers. These results suggest that peer-based social support is a key protective factor in preventing social workers from leaving their jobs in situations of verbal abuse. Accordingly, this study suggests the need for a workforce retention strategy that strengthens the protection system centered on peer support, enhances managers' incident response capabilities, and improves employment stability.

본 연구는 사회복지사가 경험하는 언어폭력 피해경험이 이직의도에 미치는 영향을 검증하고, 이 관계에서 사회적 지원의 조절효과를 분석하는 데 목적이 있다. 이를 위해 2025년 8월 부산광역시 노인요양시설에 근무하는 사회복지사 368명을 대상으로 온라인 설문조사를 실시하였으며, SPSS 25.0과 PROCESS macro Model 1을 활용 하여 회귀분석과 조절효과 분석을 수행하였다. 분석 결과, 언어폭력 피해경험은 이직의도를 유의하게 증가시켰고, 사회적 지원 중 동료지원은 언어폭력 피해경험과 이직의도의 관계를 유의하게 완충하는 조절효과를 보였다. 반면 상사지원은 이직의도를 낮추는 주효과만 확인되었으며 조절효과는 나타나지 않았다. 또한 비정규직 사회복지사는 정규직에 비해 이직의도가 유의하게 높았다. 이러한 결과는 동료기반 사회적 지원이 언어폭력 상황에서 사회복지 사의 이탈을 예방하는 핵심 보호요인임을 시사한다. 이에 본 연구는 동료지원 중심의 보호체계 강화, 관리자의 사 건 대응 역량 제고, 고용안정성 개선을 통한 인력유지 전략의 필요성을 제언한다.
