The purpose of this study was to examine effects of service environment and relationship satisfaction on turnover the intention of vising care workers. For this, secondary data from the ‘Survey on the service environment of visiting care workers’ conducted by the Korean Institute for Health and Social Affairs in 2020 on visiting care workers in Seoul and Chungcheong areas were used. Descriptive statistics, frequency analysis, correlation analysis, and multiple regression analysis were conducted using data of a total of 1,001 visiting care workers. Results showed that higher defect in the service environment and lower relationship satisfaction, were associated with, higher turnover intention of visiting care workers. The moderating role of relationship satisfaction with recipients in the association between service environment and turnover intention of visiting care workers was statistically significant. However, relationship satisfaction with the family did not significantly affect the turnover intention, and the moderating effect was in significant. Based on these finding, interventions for the service environment and the relationship between visiting care workers and recipients are necessary to secure the quality of service by lowering the turnover rate of vising care workers.

본 연구는 방문요양보호사의 서비스 제공 물리적 환경인 수급자의 주거환경과 수급자 및 보호자와의 관 계만족도가 방문요양보호사의 이직의도에 미치는 영향을 밝히는데 목적이 있다. 이를 위해 한국보건사회연 구원에서 2020년에 서울과 충청권의 방문요양보호사를 대상으로 조사한 ‘방문요양 제공 요양보호사의 서 비스 제공 환경 실태조사’ 의 2차 자료를 활용하였고, 총 1001명의 방문요양보호사의 조사 자료를 활용하 여 기술통계, 빈도분석, 상관관계분석, 다중회귀분석을 실시하였다. 분석 결과 서비스 제공 물리적 환경의 불량함이 클수록, 수급자와의 관계 만족도가 낮을수록 요양보호사의 이직의도는 높아지는 것으로 나타났 다. 또한 서비스 제공 물리적 환경이 이직의도에 미치는 영향은 수급자와의 관계만족도에 의해 유의하게 조절되는 것으로 나타났다. 하지만 보호자와의 관계만족도는 이직의도에 유의한 영향을 미치지 않았고, 조절효과도 유의하지 않는 것으로 나타났다. 이러한 연구결과를 토대로 방문요양보호사의 이직률을 낮춰 서비스의 질을 확보하기 위한 방안으로 서비스 제공 물리적 환경인 수급자 주거상태와 방문요양보호사와 수급자의 관계에 대한 개입이 필요함을 논의하였다.
