A Study on the Mediating Effect of Work Attitude on Cognitive Motivation and Work Behavior in Enterprise
This study aims to examine how cognitive motivation affects innovative work behavior through work attitude including knowledge sharing and work engagement. A survey was conducted on office workers and empirical analysis was conducted using structural equation modeling (SEM). In the results, it is shown that cognitive motivations including psychological well-being, interpersonal conflict, and team cohesion influenced innovative work behaviors through the mediation of work attitude, such as knowledge sharing and work engagement. In other words, employees with high psychological well-being were more likely to actively share knowledge and be deeply engaged in their work. On the other hand, it is found that interpersonal conflict negatively affected knowledge sharing and hindered innovative work behaviors. In addition, leader-member exchanges had a positive impact on knowledge sharing and work engagement, while also contributing to innovative work behaviors. These findings suggest that individual cognitive motivation is a crucial factor in driving innovative work behavior among organizational members, as well as in effective human resource management and innovation strategies.
