The purpose of this study is to present direction to enhance the security performance of casino security officer. To achieve this goal, a research model was established as follow; Positive Psychological Capital was selected as the independent variable, Organizational Commitment was selected as the mediating variable, and Security Performance was selected as the dependent variable based on the consideration of literature, precedent research etc. Thereby articulating the Cause-and-Effect relationship between the variables. For this study, between April 1, 2024, to April 26, 2024, Questionnaires were distributed to the security officers in charge of and safety management at the foreigner exclusive casinos located in Busan and Seoul, totaling 217 copies of data were collected. Excluding the 16 questionnaires that were answered inaccurately, the statistical programs of SPSS 25.0 and AMOS 24.0 were used after data coding was performed, and 201 copies of the collected data were statistically analyzed. The results of the statistical analysis for the study showed the following; First, the Positive Psychological Capital had a positive (+) effect on the Organizational Commitment. Second, the Organizational Commitment had a positive (+) effect on the Security Performance. Third, the Positive Psychological Capital had a positive (+) effect on the Security Performance. Forth, the Positive Psychological Capital did partial mediation by having a positive (+) effect on the Security Performance through the Organizational Commitment. As the results of the statistical analysis, the positive psychological capital and the organizational commitment must be improved to enhance the security performance of the casino security officers more than anything. Thus, to enhance the positive psychological capital and organizational commitment, it was suggested that the casino establishments should operate a program that helps security officer suffering from mental and physical stress and award additional promotion points to security officer who have obtained a degree in their major fields (such as escort, police, etc.) related to their job activities after joining the company. In company with, Casino establishments should take measures to designate psychology consultation and mental health as critical items for physical examination which conducts regularly at work, and it is necessary to prepare a countermeasure to resolve conflicts between employees.

본 연구는 카지노 보안요원의 보안성과 제고를 위한 방도를 제안하는데 그 목적이 있다. 이 목적을 달성하기 위해 문헌, 선행연구 등의 고찰을 통해 긍정심리자본을 독립변수, 조직 몰입을 매개변수, 보안성과를 종속변수로 연구모형을 설정한 후 변수 간의 인과관계를 통 계분석을 실시하여 규명하였다. 본 연구를 위한 자료를 수집하기 위해 2024년 4월 1일부터 4월 26일까지 부산광역시와 서울특별시에 소재한 외국인 전용 카지노에서 안전관리를 담 당하는 보안요원에게 설문지를 배부한 후, 총 217부의 설문지를 수거하였다. 수거한 설문 지 중 불성실하게 답변한 16부의 설문지를 제외한 201부의 설문지를 데이터 코딩작업을 실시한 후 SPSS 25.0과 AMOS 24.0 통계프로그램을 사용하여 통계분석 하였으며 결과는 다음과 같다. 첫째, 긍정심리자본은 조직몰입에 정(+)의 영향을 미쳤다. 둘째, 조직몰입은 보안성과에 정(+)의 영향을 미쳤다. 셋째, 긍정심리자본은 보안성과에 정(+)의 영향을 미쳤 다. 넷째, 긍정심리자본은 조직몰입을 통해 보안성과에 정(+)의 영향을 미쳐 부분매개 하였 다. 이러한 통계분석 결과는 보안성과 제고를 위해서는 그 무엇보다 카지노 보안요원의 긍정심리자본과 조직몰입을 높여야 한다는 점을 시사한다. 그러므로 긍정심리자본과 조직 몰입을 제고하기 위해 카지노 업장은 보안요원의 스트레스를 해소하고 지친 심신을 치유 하기 위한 힐링 프로그램을 운영하고, 입사 후 직무활동과 관련이 있는 전공분야(경호･경 찰 등) 학위를 취득한 보안요원에게 승진 가산점을 부여해야 한다는 시사점을 제시하였다. 더불어 카지노 업장은 직장에서 정기적으로 실시하는 종합건강검진에 심리상담 또는 정신 건강 등이 필수항목으로 지정되도록 조치를 취해야 하며, 직원 간의 갈등을 해소할 수 있 는 대책을 마련해야 한다는 시사점을 제시하였다.
