The purpose of this study was to investigate the structural relationship among organizational justice, emotional dissonance, player satisfaction, counterproductive work behavior, and dropout intention toward college Taekwondo demonstration players. In order to achieve the purpose, the online questionnaires were distributed to college Taekwondo demonstration players through mobile URL from Google and were returned through mobile transmission. Among the collected questionnaires, there were 406 usable questionnaires. Data were analyzed with frequency analysis, correlation analysis, reliability analysis, exploratory factor analysis, confirmatory factor analysis, and structural equation modeling analysis using SPSS 27.0 and AMOS 27.0. The results of this study were as follows. First, organizational justice had a positive effect on player satisfaction. Second, organizational justice had negatively contributed to dropout intention and counterproductive work behavior. Third, emotional dissonance had negatively contributed to player satisfaction. However, emotional dissonance did not have an influence on dropout intention. Fourth, emotional dissonance had a positive effect on counterproductive work behavior. Fifth, player satisfaction did not have an influence on counterproductive work behavior and dropout intention. Lastly, counterproductive work behavior had a positive effect on dropout intention.

본 연구의 목적은 대학태권도 시범단원의 조직공정성과 감정부조화, 단원만족, 반생산적 과업행동, 이탈의도 간 의 영향관계를 규명하는 것이다. 편의표본추출법을 통해 태권도 시범단 재학생을 모집단으로 선정하고 구글(Google) 설문지의 URL을 전달하여 설문조사하였다. 406부의 유효표본을 SPSS 27.0과 AMOS 27.0 Program 이용하여 빈도분 석, 상관관계분석, 신뢰도분석, 탐색적 요인분석, 확인적 요인분석, 구조방정식 모형분석을 실시한 결과는 다음과 같다. 첫째, 조직공정성은 단원만족에 정(+)적인 영향을 미치는 것으로 나타났다. 둘째, 조직공정성은 이탈의도와 반생산적 과업행동에 부(-)적 영향을 미치는 것으로 나타났다. 셋째, 감정부조화는 단원만족에 부(-)적 영향을 미치는 것으로 나타났지만 이탈의도에 미치는 영향관계가 없는 것으로 나타났다. 넷째, 감정부조화는 반생산적 과업행동에 정(+)적 영향을 미치는 것으로 나타났다. 다섯째, 단원만족은 반생산적 과업행동과 이탈의도에 미치는 영향관계가 없는 것으로 나타났다. 여섯째, 반생산적 과업행동은 이탈의도에 정(+)적 영향을 미치는 것으로 나타났다.
