The recent issue of international relations is by far the war caused by conflict between Ukraine and Russia. Contrary to most experts' predictions, the Russian military is struggling with organizational capabilities and functions, which can be said to be a product of military organizational management, and has great implications for our military's peacetime organizational management.
Unlike general organizations, military organizations have various conflicts as groups with unique characteristics, and in particular, coercive command systems and controls tend to amplify conflicts within the organization. In addition, executives tend to choose drinking to resolve such conflicts, which can cause unintended accidents, hinder the performance of their duties, and hinder job satisfaction. In order to find policy implications for reducing conflict and drinking behavior in military organizations and improving job satisfaction, this study verified the effect of conflict on job satisfaction and the mediating and moderating effect of drinking behavior for Marine Corps executives. As a result of the analysis, it was found that conflict and job satisfaction within the military organization were in a negative(-) relationship, and drinking behavior played a partial mediating role in the relationship between conflict and job satisfaction, but there was no moderating effect. These results suggest that in order to increase job satisfaction of Marine Corps executives, attention should be paid to the reduction of conflict and drinking behavior, and education and institutional reinforcement are needed to change awareness of drinking and raise awareness. This study presented a theoretical basis for the improvement and direction of effective system in the future by empirically investigating the influence relationship between conflict and job satisfaction and the mediating effect of drinking behavior for military executives, and it is meaningful to set a new direction in the field of conflict.

최근 국제관계 이슈는 단연코 우크라이나와 러시아 간의 갈등으로 인한 전쟁이다. 대다수 전문가들의 예측과 달리 러시아군이 조직 역량과 기능 문제로 고전하고 있는데, 이는 평소 군 조직 관리의 산물이라 할 수 있으며, 우리 군의 평시 조직 관리에도 시사하는 바가 크다.
군 조직은 일반 조직과는 달리 독특한 특성을 지닌 집단으로서 다양한 갈등을 내포하고 있 으며, 특히 강압적 명령체계와 통제는 조직 내 갈등을 증폭시키는 경향이 있다. 또한 이러한 갈등을 해소하고자 간부들의 경우 음주를 선택하는 경향성이 높은데, 이는 의도치 않은 사고 를 유발해 임무 수행을 방해하며, 직무만족을 저해할 수 있다. 본 연구는 군 조직 내 갈등 및 음주 행위 감소, 직무만족 증진에 관한 정책적 시사점을 찾고자, 해병대 간부를 대상으로 갈 등이 직무만족에 미치는 영향과 음주 행위의 매개 및 조절효과를 검증하였다. 분석결과 군 조직 내 갈등과 직무만족은 부(-)의 관계에 있는 것으로 나타났으며, 갈등과 직무만족의 관 계에서 음주 행위는 부분매개 역할을 하지만, 조절 효과는 없는 것으로 밝혀졌다. 이러한 결 과는 해병대 간부의 직무만족을 높이기 위해서는 갈등과 음주 행위의 감소에 관심을 기울여 야 하며, 음주에 대한 인식 전환 및 경각심 증진을 위해 교육과 제도적 강화의 필요성을 시사 하고 있다. 본 연구는 학술연구 최초로 군 간부를 대상으로 갈등과 직무만족의 영향 관계와 음주 행위의 매개효과를 실증적으로 규명함으로써 향후 실효성 있는 제도의 개선과 방향에 대한 이론적 근거를 제시하였고, 군 조직 갈등 연구 분야의 새로운 방향을 설정하였다는데 의의가 있다.
