The purpose of this study was to investigate the structural relationships between individual factors(teacher efficacy, ego-resilience) and environmental factors(collective efficacy, school organizational culture), which affect the happiness of elementary school teachers. Data were collected through electronic questionnaires from 349 teachers in 24 elementary schools located in Gwangju, Korea. The collected data were analyzed through a t-test, one-way ANOVA, multiple regression analysis, and structural equation modeling(SEM). The results found in this study are as follows: first, there was a significant difference in happiness according to two sociodemographic characteristics of elementary school teachers: length of teaching career and average monthly household income. Second, teacher efficacy and collective efficacy had no significant effect on the happiness of elementary school teachers and only ego-resilience and school organizational culture had a significant effect on happiness. Third, it was found that the collective efficacy of elementary school teachers has a significant mediated effect on happiness through both ego-resilience and school organizational culture. Collective efficacy also had a significant double-mediated effect on happiness sequentially through teacher efficacy and ego-resilience. This study has addressed the limitations of previous studies, which had partially validated the relationship between the variables. It is meaningful that the structural relationship of the variables affecting teachers’ happiness have been demonstrated in the integrative framework of the structural relationship between these variables in two dimensions of individual factors and environmental factors.

본 연구는 초등학교 교사의 행복에 영향을 미치는 변인을 개인요인으로 교사효능감과 자아탄력 성을, 환경요인으로 집단효능감과 학교조직문화를 선정하여 이 변인들 간의 구조적 관계를 밝혔 다. 광주광역시에 소재하는 초등학교 총 24교, 349명의 교사를 대상으로 전자설문을 통해 자료를 수집하였으며, t-검정, 일원배치분산분석, 다중회귀분석, 구조방정식모형 분석을 시행하였다. 연구 결과는 다음과 같다. 첫째, 초등학교 교사의 인구사회학적 특성 중에는 교직경력 및 월평균가구소 득에 따른 행복의 평균값은 유의한 차이가 있으나 회귀분석 결과에서는 영향이 없었다. 둘째, 교사 효능감과 집단효능감은 초등학교 교사의 행복에 유의한 영향을 주지 못하고, 자아탄력성과 학교조 직문화만이 행복에 유의한 영향을 미치는 것으로 나타났다. 셋째, 집단효능감은 자아탄력성과 학 교조직문화 각각을 거쳐 행복에 영향을 미치는 매개효과와, 집단효능감이 교사효능감과 자아탄력 성을 순차적으로 거쳐 행복에 영향을 미치는 이중매개효과가 유의한 것으로 나타났다. 본 연구는 기존연구들이 변인 간의 관계를 단편적으로 살펴보았다는 한계를 보완하여, 초등학교 교사의 행복 에 영향을 미치는 변인들의 구조적 관계를 개인요인과 환경요인이라는 두 가지 차원의 종합적 틀 안에서 검증했다는 점에서 의의가 있다. 본 연구결과를 바탕으로 논의 및 시사점을 제시하였다.
