The Effects of Global Internship Pre-departure Learning on Adaptation to the host country : The Moderating effect of LMX(Leader-Member Exchange)

This study is to identify the relationships among the perceived satisfaction of pre-departure learning, adaptation to the host country, and the level of leader-member exchange. A total of 637 participants who were working globally after supporting global internship program by Korean government were subjected to this study, 261 available questionnaires were gathered, and only 111 of whom had joined four types of training programs including job-related training, host country language, English language, and cross-cultural training were used to final statistics analysis in order to ensure reliability and validity. The results of hierarchical regression analysis showed that the perceived learning satisfaction of pre-departure learning was positively related to adaptation for global internship participants to the host countries. In particular, English language training and host country language training both had positive effects on local adaptation, while job-related training and cross-cultural training had not related to adaptation to the host country. The results were not matched with precedent studies which were examined the relationship between pre-departure cross-cultural learning and adaptation of expatriates of multinational corporations. The reason is that expatriates are having clear assignments from corporations before leaving the host country, while participants who are joined global internship program were having a role of complementary assignment rather than key tasks. Furthermore, the perceived LMX between supervisor and internship participant had a positive effect on the adaptation to the host country. This study also found the moderating effects of LMX with the perceived satisfaction of pre-departure learning and adaptation The results of this study have expanded a field of global human resource research by identifying the effectiveness of the pre-departure learning being aimed at the global internship participants, not to the expatriates. We also discussed limitations and further research directions.
