This study recognizes the limitation of previous literature regarding ethical leadership,organizational citizenship behavior, and workplace spirituality and develops the research model andhypothetical relationships. The purpose of this study is to investigate the effects of ethicalleadership on organizational citizenship and workplace spirituality and test the mediation effect ofworkplace spirituality on the relationship between ethical leadership and organizational citizenshipbehavior. The suggested hypothetical relationships were tested with primary data from a sample 367employees of social enterprises. The main findings of this study are as follows:First, it is found that transparency, contribution, integrity and which are composed factors ofethical leadership have positive influence on organizational citizenship behavior. Second,transparency, contribution, integrity and which are composed factors of ethical leadership havepositive influence on workplace spirituality. Third, workplace spirituality have positive influence onorganizational citizenship behavior. Fourth, workplace spirituality mediated the relationship of ethicalleadership and organizational citizenship behavior. Thus, the hypothesis on the mediating role of workplace spirituality was supported. This studycontributes to the understanding of organizational citizenship behavior research by developing antheoretical model, incorporating the role of ethical leadership and workplace spirituality. Inconclusion, this study suggests that in the organization developing organizational citizenshipbehavior, ethical leadership of leader and improving workplace spirituality of employees need to beconsidered to adopt.

본 연구의 목적은 경제적인 목적과 사회적인 목적을 동시에 추구하는 사회적 기업에서 최근들어 기업에서 중 요한 요소가 되고 있는 윤리적 행동에 관한 리더십인 윤리적 리더십이 조직의 자발적이고 직무외적인 행동인 조직시민행동에 어떠한 영향을 미치는지와 이러한 영향력에구성원들의 정신과 관련된 개념인 일터영성의 매 개효과를 검증하기 위한 것이다. 이러한 연구 목적을 위해 우리나라 사회적기업진흥원에 등록된 사회적 기업의 367명의 구성원을 대상으로 실 증연구를 실시하였다. 연구결과, 첫째, 윤리적 리더십 하위차원인 투명성, 공헌성, 정직성이 모두 조직시민행 동에 유의적인 정(+)의 영향을 미치고 있음을 검증하였다. 둘째, 일터영성에는 윤리적 리더십의 하위차원인 투명성, 공헌성, 정직성 모두 유의적인 정(+)의영향을 미치고 있음을 검증하였다. 셋째, 일터영성은 조직시민 행동에 유의적인 정(+)의 영향을미치고 있었다. 넷째, 윤리적 리더십의 하위차원인 투명성, 공헌성, 정직성이 조직시민행동에미치는 영향력에는 일터영성이 유의미한 매개효과를 가지는 것으로 나타났다. 본 연구는 윤리적 리더십이 일터영성을 매개로 조직시민행동에 영향을 주고 있는 새로운 모델을 제시하였다 는 이론적 시사점과 조직에서 구성원들에게 조직에 바람직한 행동으로 자발적이고 직무외적인 행동인 조직시 민행동을 할 수 있게 하기 위해서 윤리적 리더십과 일터영성이중요하다는 시사점을 제공한다. 마지막으로 본 연구의 한계와 향후 연구방향을 제시하였다.
