본 연구는 종합병원 간호사의 잡 크래프팅과 직무열의가 간호업무성과에 미치는 요인을 파악하고자 실시되었다. 연구대상자는 종합병원에서 총 임상경력 1년 이상 간호사 221명이었으며, 자료수집은 2024년 4월 19일부터 4월 23일까지 온라인 설문조사로 시행하였다. 자료분석은 SPSS/WIN 29.0 프로그램을 이용하여 기술통계, independent t-test, one-way ANOVA, Scheffé 사후검정, Pearson 상관관계분석, 다중회귀분석을 실시하였다. 연구 결과, 간호업무성과는 잡 크래프팅(r=.66, p<.001)과 직무열의(r=.55, p<.001)와 유의한 양의 상관관계를 나타냈으며, 간호업무성과의 영향요인은 잡 크래프팅(β=.50, p<.001), 총 임상경력 10∼15년(β=.22, p=.007), 5∼10년(β=.17, p=.021), 직무열의(β=.14, p=.048) 순으로 확인되었고, 설명력은 46.7%였다(F=18.6, p<.001). 연구결과를 토대로, 임상 간호사의 간호업무성과 향상을 위해 잡 크래프팅을 촉진하고, 직무열의를 강화하며, 경력간호사를 위한 경력개발 및 교육 프로그램을 마련할 필요가 있음을 시사한다.

The purpose of this study was to examine the effects of job crafting and work engagement on nursing performance among clinical nurses. Participants were 221 nurses working in general hospitals who had at least 1 year of total clinical experience. Data were collected through an online survey conducted from April 19 to 23, 2024. Data were analyzed using descriptive statistics, an independent t-test, one-way ANOVA, Scheffé post hoc test, Pearson’s correlation coefficients, and multiple regression analysis using SPSS/WIN 29.0. Nursing performance was positively correlated with job crafting (r=.66, p<.001) and work engagement (r=.55, p<.001). Factors significantly associated with nursing performance were job crafting (β=.50, p<.001), total clinical experience of 10∼15 years (β=.22, p=.007) and 5∼10 years (β=.17, p=.021), and work engagement (β=.14, p=.048). These findings suggest that educational and managerial strategies to promote job crafting and work engagement and to support career development for experienced nurses may help improve nursing performance.
