본 연구는 학령인구 감소라는 국가적 위기 상황 속에서 학교 운동부가 직면한 구조적 위기 요인을 분석하고, 이를 극복하여 지속 가능한 운영 모델을 구축하기 위한 방안을 탐색하는 데 목적이 있다. 이를 위해 수도권의 A지역 6개 종목의 학교 운동부 지도자들을 대상으로 심층 면담을 실시하였다. 연구 결과, 첫째, 지도자의 역할이 단순한 기술 전수자에서 선수의 인성, 학업, 정서를 통합적으로 관리하는 홀리스틱 코치로 재정립되고 있었다. 둘째, 학교 단위 운영의 한계를 극복하기 위해 지역사회 스포츠클럽 및 사설 체육관과 자원을 공유하는 하이브리드 연계 모델과 거점 학교 클러스터가 실질적인 생존 전략으로 도출되었다. 셋째, 지속가능한 운영을 위해서는 지도자의 고용 안정성 확보와 더불어 성적 중심 의 평가에서 벗어난 다면적 가치 평가 체계로의 제도적 혁신이 필수적임을 확인하였다. 본 연구는 인구 절벽 위기를 학교 운동부가 교육적 본질을 회복하는 기회로 삼아야 함을 강조하며, 지역 스포츠 생태계와의 상생을 위한 거버넌스 구축 및 정책적 지원 방안을 제언하였다. 본 연구는 급변하는 인구 구조 속에서 학교 스포츠의 자생적 지속가능성을 확보하고, 전인 교육의 가치를 지역사회 전반으로 확산시키기 위한 학술적·실천적 초석을 마련했다는 점에서 그 의의가 있다.

This study aims to analyze the structural crisis factors facing school sports teams in the context of the national population cliff and to explore strategic pathways for establishing sustainable operational models. To achieve this, in-depth interviews were conducted with professional coaches from six sports disciplines. The research results indicate, first, that the professional identity of coaches is being redefined from mere technical instructors to 'Holistic Coaches' who integratedly manage student-athletes' character development, academic achievement, and emotional well-being. Second, to overcome the structural limitations of school-centered operations, 'hybrid linkage models' and 'base school clusters' that share human and physical resources with local community sports clubs and private gyms were derived as essential survival strategies. Third, the study confirms that institutional innovations—specifically securing long-term job stability for coaches and transitioning toward a 'multi-dimensional value evaluation system' that transcends performance-oriented metrics—are imperative for long-term sustainability. Ultimately, this research provides a significant academic and practical foundation for securing the self-sustainability of school sports amidst rapid demographic shifts and spreading the values of holistic education throughout the local community ecosystem.
