본 연구는 사회복지 전문 상담사의 역할갈등이 소진에 미치는 영향을 파악하고, 이 관계에서 전문역량이 미치는 조절효과를 분석하였다. 연구 결과, 역할갈등은 상담사의 소진을 유의미하게 증가시키며, 특히 부정적 지시 와 외부 인식, 자료 및 도움 부족, 그리고 업무와 관련한 자기불확신이 주요 요인으로 작용함을 확인하였다. 더불 어, 상담사의 전문역량이 높을수록 역할갈등이 소진에 미치는 부정적 영향을 완화시키는 조절효과가 있음이 나타났다. 본 연구는 사회복지 상담사의 소진을 감소시키기 위해 전문역량 강화를 위한 교육 프로그램의 필요성을 제 안하며, 상담사들이 역할갈등 상황에서도 심리적·직무적 건강을 유지할 수 있도록 지원하는 조직적 대처 방안을 마련하는 데 기여하고자 한다.

This study examines the impact of role conflict on burnout among social welfare specialist counselors, focusing on the moderating effect of professional competency in this relationship. The findings reveal that role conflict significantly increases counselors' burnout, with negative instructions and external perceptions, lack of resources and support, and self-doubt related to job responsibilities being the primary contributing factors. Furthermore, counselors' high levels of professional competency are shown to alleviate the negative impact of role conflict on burnout. This study suggests the necessity of training programs to enhance counselors' professional competencies. It highlights the importance of organizational strategies that support counselors in managing role conflict, ultimately aiming to maintain their psychological and occupational well-being.
