본 논문은 감성리더십의 조절효과를 중심으로 체육도장업 종사자들의 직무스트레스와 이직의도의 관계를 검증 한 연구이다. 이러한 연구목적의 성취를 위한 과정으로 본문에서는 22년(22.12 ~23.02) 기준 체육도장업에서 근무 중이 거나 근무 경험이 있는 체육지도자들을 모집단으로 설명하여 스노우볼 표집을 통해 표본을 확보하였으며, 이후 연구자들 에 의한 검수과정을 통해 최종 303부를 분석자료로 활용하였다. 확보된 자료를 대상으로 SPSS 28.0(빈도분석, 기술통계 분석, 신뢰도 분석, 상관분석), PROCESS macro 4.2(조절효과 검증), AMOS 21.0(확인적 요인분석)을 이용하여 연구 목적 달성을 위한 통계처리를 시행하였다. 분석을 통해 체육도장업 종사자들의 직무스트레스와 이직의도의 관계가 감성 리더십 수준 따라 조절될 수 있다는 학술적 시사점과 더불어 감성지능을 바탕으로 한 감성리더십 능력 함양을 통해 다양한 직무 환경으로 인해 부정적인 정서에 노출되고 있는 체육지도자 개개인의 감성적 부분을 보다 세심하게 이해하고 배려하 며, 이를 효율적으로 관리함으로서 운영중인 체육도장 내 우수한 인적자원 확보 및 경쟁력 제고에 노력해야 함을 제안하였다.

This study is a research that verifies the relationship between job stress and turnover intention among physical education instructors in the context of emotional leadership's moderating effect. To achieve this research objective, snowball sampling was used to collect samples from physical education instructors who were working in or had experience in the field of physical education instruction as of 22 (from December '22 to February '23), resulting in a final dataset of 303 participants after undergoing verification by researchers. The collected data were statistically processed to achieve the research objectives using SPSS 28.0 (frequency analysis, descriptive statistics analysis, reliability analysis, correlation analysis), PROCESS macro 4.2 (moderation effect verification), and AMOS 21.0 (confirmatory factor analysis). Subsequently, the study derived academic implications that the relationship between job stress and turnover intention among physical education instructors could be moderated by the level of emotional leadership. It also suggested that by cultivating emotional leadership abilities based on emotional intelligence, organizations should strive to better understand and consider the emotional aspects of individual physical education instructors who may be exposed to negative emotions due to various job environments within the field of physical education instruction. This, in turn, can lead to more effective management, ultimately contributing to the acquisition of excellent human resources within the organization and enhancing organizational competitiveness.
