This study aims to explore the variables that affect the intention to job turnover of college graduates. Based on previous research, demographic variables such as age, gender, regular employment, and job-seeking experience and goal fulfillment factors such as goal achievement, expectation-fulfillment, and job satisfaction were selected as the variables influencing the intention to job turnover. Data from the 2020 Graduate Occupational Mobility Survey confirmed the relationship between factors. This survey was conducted in 2020 for university graduates 2019, and the data used in this study is 8,622 employees. As a result of analysis through structural equations modeling, it was confirmed that all variables except for gender had significant relationships. This study confirmed the importance of achieving individual goals and a stable job and work environment regarding turnover intention. Based on this, implications related to organization and individual management were derived.

본 연구는 대졸 사회초년생의 이직의향에 영향을 미치는 변인을 탐색하는데 목적이 있다. 선행된 이직의향모형 관련 연구를 바탕으로 인구사회학적 변인인 나이, 성별, 정규직, 구직활동경험을, 목표충족요인으로는 목표달성, 기대-충족, 만족도를 영향변인으로 선정하고, 이들간의 관계를 확인하였다. 이를 위하여 2020 대졸자직업이동경로조사의 데이터를 활용하였다. 이 조사는 2019년도 대학교 졸업자를 대상으로 2020년도에 조사를 실시하였으며, 본 연구에서 사용한 데이터는 이들 중 취업자 8,622명이다. 구조방정식을 통한 분석 결과, 성별을 제외하고 모든 변인이 유의한 관계임을 확인하였다. 이는 이직의향에 있어 개인 목표의 달성과 안정된 일자리와 업무환경의 중요성 을 확인한 것으로, 이를 바탕으로 조직, 개인 관리와 관련된 시사점을 도출하였다.
