매년 많은 유학생들이 해외에서의 오랜 학업을 마치고 모국으로 귀국하여 모국에서 취업하여 일하는 경우가늘어가고 있다. 이는 매년 유학생들이 증가하는 추세에 따라서 또한 귀국자들이 늘어가는 추세를 보면 알수 있다. 귀국자들은 해외 생활을 시작할 때 느끼게 되는 문화충격과는 또 다른 종류의 문화충격을 경험하게되며, 이는 해외에서 오랜 생활을 유지하다 모국에 돌아올 때 느끼는 것으로 역문화충격이라고 일컫는다. 한국에서도 많은 귀국자들이 오랜 생활의 외국 유학을 경험하고 한국에서 일하는 사례가 늘어가고 있으나, 최근 중국은 급격히 늘어나는 귀국자들과 이들이 겪는 역문화충격은 더 분명한 역문화충격의 사례를 보여주고있다. 이는 중국이 한국에 비해 상대적으로 최근에 외부에 개방되고 외국문화를 접해오고 있는 것으로보여진다. 역문화충격이 여러 영향을 미칠 수 있으나, 특히 귀국자들이 새로운 조직에 적응하고 직장내에서업무성과를 높이기 위해서는 직장내 학습에 어떤 영향을 미치는지 알아보는 것은 매우 중요할 것이다. 따라서 이 연구에서는 역문화충격이 중국인 귀국자들의 직장내 학습에 대한 태도와 학습 활동에 어떠한영향을 미치는 지 살펴보고자 한다. 구체적인 연구질문은 누가 중국으로 귀국후에 역문화충격을 많이느끼는지 그리고 역문화충격은 귀국자들의 취업과정에 어떠한 영향을 미치는지 살펴보는 것이다. 그리고역문화충격이 귀국자들의 직업에 대한 기대에 대한 영향은 어떠하며, 귀국자들이 중국 문화를 다시받아들이고자 하는 태도와 능력에 어떠한 영향을 미치는지 살펴보는 것이다. 그리고 이러한 직업에 대한기대와 태도가 직장내 학습에 대한 태도와 학습 활동에 영향을 미치며, 궁극적으로는 역문화충격이 직장내학습 태도와 학습 활동에 영향을 미치는 지 알아보고자 하는 것이다. 연구조사방법으로는 질적연구방법을 사용하였다. 역문화충격이 직장내 학습에 미치는 영향을 살펴보기위하여 최소한 1년 이상 해외에서 학업을 수행하고 중국으로 귀국하여 현재 직장에 종사하고 있는 25명의귀국자를 대상으로 심층면접을 실시하여 연구질문에 대한 참여자들의 의견을 수집하여 분석하였다. 연구결과, 기대와 달리 모든 귀국생들이 역문화충격으로 어려움을 경험한 것은 아닌 것으로 나타났다. 인터뷰에서 추측할 수 있는 이유로는 귀국생들이 외국생활에서 타국의 문화를 적극적으로 수용하지 않은것을 들 수 있다. 타국에서 주로 학업에 종사하였기에 그 외 생활방식, 즉 식생활이나 친구를 만나는 등의생활에서는 본국의 문화를 그대로 유지할 수 있었기 때문이다. 또한 일년에 적어도 한 두 번씩은 중국을방문하여 중국의 문화와 생활방식을 기억하고 유지할 수 있었기 때문이다. 그러나 역문화충격을 높은 수준으로 경험했다고 응답한 사람들의 답변을 분석하면 다음과 같다. 중국에귀국한 후 역문화충격을 높은 수준으로 경험한 귀국자들은 더 낮은 수준의 직장내 학습 태도와 학습 활동을나타내고 있는 것으로 보여졌다. Neuliep(2008)이 주장하는 문화충격요인 아홉 가지 중에서 대부분이역문화충격에도 영향을 주는 것으로 나타났다. 인간관계 요인, 조절 요인, 내적 요인, 그리고 다른 여러 요인이귀국자들의 역문화충격에 영향을 주는 것으로 나타났으나, 다만 문화의 동질성 요인은 영향이 미비한 것으로나타났다. 역문화충격을 높은 수준으로 경험한 귀국자들은 더 낮은 수준의 직장내 학습 태도와 학습 활동을 나타내고, 궁극적으로 역문화충격은 귀국자가 새로운 조직 환경에 적응하는 사회화에 장애물이 될 수도 있음을 알수 있었다. 대부분의 귀국자들은 역문화충격을 경험하였으나, 긍정적인 태도와 새로운 환경에 기꺼이적응하려는 의지를 가진 귀국자들은 더 쉽게 역문화충격을 극복한다고 나타났다.

An increasing number of students have returned to China after graduating from foreign educational institutes. People would face reverse culture shock when returning to their native culture after having lived in other countries. South Korea also has observed many returnees after overseas study working in Korea; however, China has a highly increasing number of returnees and provides with more distinct data since Chinese relatively recently interact with foreign countries compared to South Korea. This study aims to examine the impact of reverse culture shock on Chinese returnees’ workplace learning attitudes and activities. In this study, in-depth interviews were conducted with 25 returnees who are currently working in China after having studied in different countries for more than one year in order to identify the impact of reverse culture shock on workplace learning. It was found that returnees who were under a high degree of reverse culture shock after returning to China have a high possibility to have lower workplace learning intentions and less workplace learning activities. The interpersonal factors, control factors, intrapersonal factors and five other factors except the culture similarity factor have been found to affect one’s degree of reverse culture shock. In short, a high degree reverse culture shock may lead to the low intentions on workplace learning and consequently be a barrier to one’s socialization to a new environment. Most of the returnees experienced reverse culture shock after they came back, but those with a positive attitude, and the willingness to adapt to a new environment overcame it much easier
