The purpose of this research is to better understand the role and duties of directors responsible for managing home daycare by surveying how directors perform job related duties as well as their experiences both challenging and worthwhile related to performing job related duties. Research subjects were 7 directors of home daycares located in G city in K province. Individual interviews were conducted three times, and participatory observation was conducted once with two participants who agreed to field observation. In addition to in-depth interviews and transcripts of field observation, research record log, researcher and research participants’ journals, messages posted on home daycare community boards, as well as data from telephone and cellphone messengers were collected for this research. Meaningful contents were identified and categorized through repeated reading of materials. Derived results were combined and reinterpreted in the process of making subcategories. The summary of the results are as follows: First, duties of home daycare directors were diverse, spanning from serving as a teacher, cook, bus driver, and administrator. Second, home daycare directors consider stress from heavy workload, being charged child care to other teachers, lack of professionalism and work time in multiple duties, feeling rewarded as childcare teachers and felt their experiences worthwhile watching children grow, and self confidence from management with their own knowhow.

본 연구는 가정어린이집 원장이 경험하고 있는 다면적 겸직 업무수행과정은 어떠하며, 업무수행과정에서 겪는 어려움과 보람에 대한 깊이 있는 탐색으로 어린이집 운영의 책임자인 원장의 역할과 다면적 겸직 업무의 실제에 대한 이해를 높이고자 하였다. 연구대상은 가정어린이집을 운영하고 있는 원장 7명이며, 심층면담과 참여관찰을 통해 연구를 진행하였다. 수집된 자료를 분석한 결과, 다면적 겸직 업무수행역할에서는 ‘다면적 겸직업무유형’, ‘교사겸직 조차도 충실할 수 없는 원장의 여러 역할 수행’, ‘급·간식을 준비하는 취사부’, ‘등·하원을 함께하는 통학버스 운전기사’, ‘어린이집 운영관리 행정사무원’의 의미로 나타났다. 이러한 업무 수행과정에서는 ‘과도한 업무량과 업무 스트레스 증가’, ‘다른 보육교사가 떠맡게 되는 영․유아 보육업무’, ‘겸직으로 인한 업무 시간 증가와 전문성 부족’, ‘보육교사겸직 원장으로서 느끼는 행복’, ‘어린이집 운영에서 생긴 자신감’의 의미로 나타났다.
